Abstract
본 연구는 중장년층(만 40~64세) 재취업자를 연구대상으로 하여 네트워킹 행동, 프로틴 경력태도, 직무적합성, 조직적합성, 고용불안정성이 주관적 경력성공에 미치는 영향을 분석하는 것을 목적으로 수행되었으며, 위계적 회귀분석으로 실증분석한 결과는 다음과 같다. 첫째, 네트워킹 행동에서 업무적 네트워킹은 경력만족과 직무만족, 친교적 네트워킹은 고용가능성과 삶의 만족에 긍정적인 영향을 나타냈다. 둘째, 프로틴 경력태도에서 자기주도성은 직무만족, 가치지향성은 고용가능성에 유의미한 정(+)의 영향을 나타냈다. 셋째, 직무적합성은 주관적 경력성공의 모든 하위차원에, 조직적합성은 경력만족, 직무만족, 삶의 만족에 긍정적인 영향을 미쳤다. 반면 고용불안정성은 직무만족, 고용가능성, 삶의 만족에 부정적인 영향을 보였다. 이한 연구결과를 바탕으로 중장년층의 주관적 경력성공 제고를 위한 이론적 및 실무적 시사점을 제시하였다.
This study has purpose of analyzing the effects of networking behavior, protean career attitude, job suitability, organizational suitability, and employment instability on subjective career success.The results of analysis using hierarchical regression analysis for the middle-aged re-employment are as follows. First, job networking had a positive impact on career and job satisfaction, and social networking had a affirmative effect on employability and life satisfaction. Second, in protean career attitude, self-direction showed a significant positive (+) impact on job satisfaction and value orientation on employability. Third, person-job fit had a affirmative influence on all sub-dimension of subjective career success, and person-organization fit had a positive impact on career satisfaction, job satisfaction, and life satisfaction. On the other hand, employment instability had a negative influence on job satisfaction, employability, and life satisfaction. Based on the results of this study, we intend to propose theoretical and practical implications for improving the subjective career success of middle-aged people.
