Abstract
본 연구는 사회교환이론을 근거로 아동생활시설 종사자가 자신의 조직으로부터 얼마나 적절한 지원을 받는지 그 인식의 정도(조직지원인식)가 보호아동에 대한 양육태도에 영향을 미치는지 분석하였다. 또한 조직지원인식과양육태도의 관계에 종사자의 인권감수성이 매개요인으로 작용하는지를 검증하였다. 이를 위해 본 연구는 수도권 지역의 양육시설과 공동생활가정을포함한 아동생활시설 보육사들을 대상으로 설문조사를 실시하였다. 수거된393부의 설문 결과에 대해 구조방정식모형 분석을 실시하였다. 분석결과는 다음과 같다. 첫째, 아동생활시설 종사자의 조직지원인식은애정적, 자율적 양육태도를 높이는 데에 직접적인 영향이 있는 것으로 나타났다. 둘째, 종사자의 조직지원인식은 인권감수성을 통해 애정적, 자율적 양육태도에 간접적인 영향을 미치는 것으로 나타났다. 이러한 연구결과를 바탕으로 아동생활시설 종사자들의 조직지원인식을 높일 수 있는 정책적, 실천적 방안을 제시하였다.
Using social exchange theory as a framework, the current study examined the causal relationship between perceived organizational support and child-rearing attitudes toward children in care among child care workers in Korean child institutional care. It also examined if the workers’ human rights sensitivity mediated the relationship between perceived organizational support and child-rearing attitudes. The participants in the study were child care workers working at 16 child caring institutions and 107 group homes, in three cities in South Korea. A total of 393 completed surveys by the workers was analyzed using structural equation modeling method. The findings were as follows. First, child care workers’ perceived organizational support was directly related to their affective and autonomous child-rearing attitudes. Second, there was an indirect causal relationship between perceived organizational support and affective and autonomous child-rearing attitudes via the workers’ human rights sensitivity. Based on the results of this study, the policy and practical implications for increasing perceived organizational support were discussed.
