기혼여성상담자의 다중역할 갈등과 소진의 관계에서 수퍼바이저·배우자지지의 조절효과

Abstract

본 연구는 기혼여성상담자의 다중역할 갈등과 소진의 관계에서 수퍼바이저와 배우자 지지의 조절효과를 검증하고자 하였다. 이를 위해 전국의 기혼상담자 207명을 대상으로 일-가족 다중역할 갈등 척도, 수퍼바이저 지지 척도, 일-가족 양립을 위한 배우자지지 척도, 상담자 소진 척도(K-CBI)를 사용하여 설문을 진행하였고. 응답자의 95%가 여성이었다. 각 변인 간 관계를 알아 보기위해 상관분석, 위계적 회귀 분석을 진행하였다. 분석 결과, 첫째, 다중역할 갈등은 소진과 유의미한 정적 상관관계에, 수퍼바이저 지지, 배우자 지지와는 유의미한 부적 상관관계에 있었고, 소진은 수퍼바이저 지지와 유의미한 부적상관관계에 있었다. 둘째, 수퍼바이저 지지, 배우자 지지가 다중역할 갈등과 소진의 관계에서 조절효과를 나타냈다. 셋째, 수퍼바이저의 평가적 지지가 조절효과가 있음을 확인했다. 넷째, 배우자의 자녀양육 및 교육 공유, 가정 일 도움, 어려움에 대한 지지의 조절효과를 확인했다. 본 연구는 상담자의 사회적인 차원의 예방 책략의 필요성을 인식시키고, 개인과 주변 환경과의 적극적인 상호작용의 중요성을 강조했으며, 타인 보살핌과 자기 보살핌의 균형을 유지하는 것이 중요하다는 시각을 제공하였다는 점에 의의가 있다. 결과에 근거한 의의와 한계 및 추후 연구를 위한 제안사항을 제시하였다.

The purpose of this study is to investigate the moderating effects of the supervisor’s supports and spoussal supports in the relation between married female counselors’ multiple role conflicts and burnouts. The data were collected from 207 married counselors in South Korea. In this study, scales of work-family conflict, Korean counselor burnout inventory, the supervisor’s support, spousal support were used. To distinguish the moderating effect, correlation analysis and hierarchical regression analysis were performed. The results indicate that meaningful positive relation between multiple role conflict and burnout exists. Meaningful negative relation among multiple role conflict and the supervisor's support and spousal support was also observed. Second, supervisor's support and spousal support moderate the relation between multiple role conflict and burnout. Third, ‘evaluative support of supervisor’ had moderating effect. Fourth, ‘sharing nurturing and educating children’, ‘helps with household matters’, ‘supports with difficulties’ moderate the relation between multiple role conflict and burnout. The results suggest the necessity for differential social intervention strategies in counseling and the importance of active interaction of counselors and social support system. It also means that counselor have to maintain equilibrium between taking care of others and taking care of oneself. Implications and limitations of the current findings were discussed.
