Focusing on the followership issues, this study deals with the effectiveness of Human Resource Management at the Korean firms operating in Vietnam. The purpose of this study is to investigate the relationships among followership (i.e., independent critical thinking and active engagement), Leader-member Exchange, and organizational effectiveness (followers’ job satisfaction and job involvement). Specifically, this study hypothesizes that each dimension of followership will be positively related to the quality of Leader-member Exchange, the quality of Leader-member Exchange will be positively related to organizational effectiveness, and the quality of Leader-member Exchange will be mediate the relationships between each dimension of followership and organizational effectiveness. To test research hypotheses, data were obtained from 300 Vietnamese employees at several Korean companies operating in Vietnam. Results suggest that both independent critical thinking and active engagement are positively and significantly related to the quality of Leader-member Exchange, and that the quality of Leader-Member Exchange is positively and significantly related to followers’ job satisfaction and job involvement, respectively. Finally, results suggest that the quality of Leader-member Exchange significantly mediates the relationships between followership (i.e., independent critical thinking and active engagement) and organizational effectiveness (followers’ job satisfaction and job involvement). That is, Followership leads to the higher qualities of Leader-member Exchange, which in turn increase followers’ job satisfaction and job involvement, positively. Based on the results, the limitations and implications of this study and the directions for future research are discussed.
