초록
This study examines how employees' perceptions of job complexity influence job satisfaction and turnover intention, with job stress (tension and fatigue) serving as mediators. Using data from the third wave of the Human Capital Corporate Panel (HCCP) survey conducted in 2023, we analyzed responses from 9,512 employees. The findings show that job tension, resulting from job complexity, reduces turnover intention through job satisfaction, while fatigue, also caused by job complexity, increases turnover intention through job satisfaction. This research utilizes a serial multiple mediation model to clarify the structural relationships between job complexity, tension, fatigue, job satisfaction, and turnover intention. It emphasizes the dual role of job complexity in influencing turnover intention. By revealing the dual characteristics of job complexity, this study offers both theoretical and practical insights for improving job satisfaction and reducing turnover intention among employees.
