The purpose of this study is to investigate how secretaries’ employment relations characteristics and perceived organization support, if at all, in affecting organizational commitment. The results first point towards the importance of secretaries’ employment relations characteristics and perceived organization support, especially instrumental support to organizational commitment. The results then highlight the mediating role that instrumental support plays in the perceived organization support-commitment relationship. This study concludes that the more the secretary recognizes that the organizational or supervisor’s instrumental sponsorship is appropriate, the organizational commitment will increases.
