The purpose of this study is to explore the types of potential career stagnation among female managers and to analyze the differences between these types in predictive and outcome variables that affect the probability of belonging to each type. To achieve the study's purpose, the data from the 2024 panel survey of 3,056 women managers, collected by the Korea Women's Policy Institute, were analyzed. Following an analysis of potential profiles, the career stagnation of female managers was categorized into five types. Overall, there were 'high-risk and low-satisfaction type' with low satisfaction and high risk level, 'high-risk discrimination type' that strongly recognized discriminatory experiences, 'middle manager identity type' that showed overall career stagnation pattern, 'achievement-oriented stable type' that simultaneously pursues goal achievement and promotion stability satisfaction, and 'high performance and high satisfaction continuous type' that continuously maintains high performance and job satisfaction. These types reveal the heterogeneity within the female manager group, suggesting that customized career support is needed rather than a uniform approach. As a result of the analysis of predictive variables, work-family conflict, leadership competency, organizational priority, work-life balance support system, and supervisor support were found to have a significant effect. There were statistically significant differences in organizational commitment, turnover intention, life satisfaction, and psychological burnout among the profile groups. These results indicate that the career stagnation of female managers is not merely a matter of delayed promotion, but a task that directly impacts the psychological well-being and organizational performance of individuals. Therefore, based on the results of this study, the human resource management plan related to the perception of career identity of female managers was theoretically considered, and practical applicability was suggested. Furthermore, this study could be expanded to include a more in-depth discussion by combining a qualitative approach with a comparative analysis that reflects the context of each industry and organizational culture in subsequent studies.
