여자대학 학군단 후보생의 진로탐색과 자기정체성 형성 과정에 대한 근거이론연구

초록
This qualitative study examines the processes of career exploration and identity formation among female ROTC cadets at women’s universities within a gendered organizational context. Using Strauss and Corbin’s grounded theory methodology based on symbolic interactionism, semi-structured in-depth interviews were conducted with ten participants and analyzed through open, axial, and selective coding. Findings reveal a dynamic process in which participants negotiated the integration of a military officer identity with femininity, developed strategies to navigate gender-role expectations, and engaged in evolving career decision-making. The core category, “transforming adversity into mastery experiences,” emerged as a key mechanism driving self-leadership and proactive career construction. This study highlights the distinctive experiences of female ROTC cadets at women’s universities, demonstrating the potential to challenge gender stereotypes within organizations and underscoring the theoretical significance of subjectivity formation and career pioneering in gendered contexts.
