The effects of grit and perceived organizational support on absorption and retention intentions among worker in Emerging Adulthood: The moderating effect of hope

Objectives The purpose of this study was to examine the structural relationships between grit (maintaining interest and sustaining effort), perceived organisational support, absorption, retention intentions, and hope among young adults in the transition to adulthood, and to explore ways to promote young adults' organisational adjustment and long-term retention by testing the moderating effect of hope. Methods An online survey was conducted among 316 young adult employees aged 19 to 29, and the data collected were subjected to structural equation modeling (PLS-SEM) analysis and moderation effect testing using SmartPLS 4.0. Results The results showed that grit's sub-factors, staying interested and sustaining effort, had a significant static effect on engagement, but not on retention intentions. Perceived organisational support had a significant positive effect on both engagement and retention, and engagement also had a positive effect on retention. Hope had a significant moderating effect on the relationship between retention and engagement, and between perceived organisational support and retention. Conclusions The results of this study showed that grit and perceived organisational support had a positive effect on engagement, and perceived organisational support had a significant effect on retention. Hope acted as a moderating variable in some of the pathways, identifying a conditional mechanism through which individual psychological resources influence organisational adjustment. Based on these findings, organisations should design intervention programmes to enhance psychological resources, such as providing a work environment with feedback-oriented interactions and autonomy. Finally, the study concludes with practical strategies and theoretical implications for engaging and retaining young professionals from an HRD perspective.
