The purpose of this research is to define the causal relationship between job satisfaction, organizational commitment and turnover intention for pro-dancers belonged to dance companies by using analysis of covariance structures. The research results are as follows. Firstly, our analysis on the causal relationship between job satisfaction and organizational commitment has found that the job satisfaction has statistically influenced organizational commitment. Secondly, our analysis of the causal relationship between pro-dancers` job satisfaction and turnover intention shows that the job satisfaction does not directly influence the turnover intention, though it can indirectly give a negative effect on turnover intention through organizational commitment. Thirdly, our analysis between organizational commitment and turnover intention shows that organizational commitment does not give a significant effect on turnover intention. In conclusion, the organization should pay constant attention to the pro-dancers by providing fair promotion opportunities and various compensation policies, as well as helping them have a good relationship with coworkers and superiors. This can decrease turnover intention by improving working conditions and positively affecting the pro-dancers` attitude and behavior while working for the organizations. In addition, the dancing companies are required to find the stress and anxiety factors that pro-dancers have experienced, and to manage those factors in a way that the dancers can feel pride in working for the companies, and have more chances for dance performances and creative activities.
