Previous studies have shown mixed results on the relationship between top management team (TMT) demographic heterogeneity and firm performance. To solve the conundrum, this study introduced intra-group conflict, a group process variable that is expected to mediate the relationship between heterogeneity and performance. It was hypothesized that visible demographic variables such as age heterogeneity increase relationship conflict that negatively affects performance. On the contrary, the heterogeneity of job-related demographic variables, i.e., organizational tenure, educational level, and functional background, were expected to increase task conflict that positively affects performance. Survey and archival data were collected from 362 executives in 69 TMT. Result partially supported research hypothesis. Suggestions were added on how TMT demographic heterogeneity could be utilized in Korean context.
