재취업 경력단절여성의 직장적응 진단도구 개발

Abstract

직장적응은 한 개인이 특정한 조직의 구성원이 되는 과정에서 발생하는 심리적인대응과정으로서, 성공적인 업무수행뿐만 아니라 원만한 인간관계 유지를 위해 필수적인 요소이다. 이 연구의 목적은 이러한 재취업 경력단절여성의 원활한 경력유지를 지원하고, 선제적인 자기진단을 통해 심리적인 충격을 완화하는 직장적응 진단도구를개발하는 것이다. 선행연구 분석, 구인선정 및 문항개발, 내용타당도 검증 및 최종 예비문항 선정, 예비조사, 문항분석 및 구인타당도, 신뢰도 검증과정을 통해 진단도구를개발하였다. 연구결과, 최초 50문항에서 문항분석을 통해 10개 문항을 삭제하고 40개문항을 대상으로 탐색적, 확인적 요인분석을 실시하였고, 이를 통해 타당화된 진단도구를 개발하였다. 개발한 진단도구를 활용하여 경력단절여성 표본 집단을 선정하고, 근무기간, 회사규모, 가사 조력자 등에 따라 직장적응 수준을 분석하여 제시하였다. 마지막으로, 진단도구 개발과 활용 자체보다 진단결과에 맞는 적절한 처방책을 제시해야 한다는 점, 진단도구를 활용하거나 해석할 수 있는 교육프로그램의 필요성, 직장적응 진단도구의 주기적인 수정과 보완을 통해 보다 타당도가 높은 도구를 개발해야 한다는 점을 제언하였다.

Workplace adaptation is the psychological reaction process a person undergoes to adapt to a workplace. This adaptation affects successful work performance, as well as amicable human relations. The purpose of this study was to develop and validate a diagnostic instrument for career-interrupted women who have left the workplace and who are currently re-entering the labor market. This instrument helps career-interrupted women diagnose the level of workplace maladaptation and alleviate the psychological shocks. This study reviewed selected literature on construct item development, validation of contents selection of preliminary items, pilot study item analysis, validation of construct validity, and validation of reliability. Consequently, we developed 40 items and conducted exploratory and confirmatory analyses. Finally, we developed a validated diagnostic instrument for career-interrupted women adapting to the workplace. This study suggest that designing several follow-up programs after the diagnostics are used to develop education programs for dealing with this instrument and updating the instrument frequently is necessary.
